Resumen
[ES]Este trabajo plantea una perspectiva “contingente” en el estudio de la relación entre las prácticas de recursos humanos y productividad intelectual. En particular, se plantean sendas hipótesis acerca del efecto moderador y mediador del “clima organizativo” sobre la eficacia/eficiencia de las prácticas de recursos humanos. A efectos de su contraste empírico, hemos utilizado datos obtenidos mediante encuesta de una muestra de profesores universitarios del Estado de Bahía (Brasil). Los resultados confirman que la relación entre las “buenas prácticas” de recursos humanos y productividad investigadora en la muestra de referencia es “contingente”, es decir, condicionada por la existencia de un “clima organizacional” favorable, factor que se confirma como “moderador” y “mediador” de la relación entre prácticas de recursos humanos y productividad investigadora. [EN]This paper posits a "contingent" in the study of the relationship between human resource practices and intellectual productivity. In particular there are hypotheses about the effect paths moderator and mediator of "organizational climate" on the effectiveness / efficiency of human resource practices. For the purpose of empirical test, we used data from a sample survey of academics in the State of Bahia (Brazil). The results confirm that the ratio of "good practices" of human resources and research productivity in the reference sample is "contingent", ie on the existence of an "organizational climate" favorable, a factor that is confirmed as moderator "and" mediator "of the relationship between human resource practices and research productivity.
